Business Development Manager recruitment

Business Development Manager recruitment for opening markets, not managing accounts.

Opening a market from nothing is a different job from looking after customers who already buy. Most disappointing BD appointments are account managers who were never going to enjoy the first job.

Why this appointment is difficult

A Business Development Manager creates commercial activity where there is currently none: identifying target accounts, making first contact, developing opportunities and building the earliest pipeline in a territory or sector. In a market-entry context this is often the first appointment a business makes, before any decision about permanent local leadership.

The distinction that matters is between developing and maintaining. A great account manager protects and grows relationships that already exist. A great business developer is comfortable with silence, rejection and a diary they have to fill themselves for months before anything converts.

Businesses routinely hire the first and expect the second. Six months later the pipeline is thin, the person is unhappy, and the market is judged to be difficult when it was never properly worked.

In a new market the role is harder still: no brand recognition, no references in-country, no existing relationships and a product that may need explaining before it can be sold.

When businesses need a Business Development Manager

Entering a market before committing to leadership

A BD appointment tests the market commercially at lower cost and risk than a Country Manager.

A defined sector needs opening

The business wants into a sector โ€” rail, healthcare, data centres, high-rise residential โ€” where it currently has no presence.

Existing salespeople only service accounts

The team is capable but entirely reactive, and nobody is genuinely hunting.

A distributor network needs feeding

Partners exist but generate little demand, and somebody has to create pull from the end customers.

What the role does in a market-entry context

Target account identification

Working out who is genuinely worth pursuing in the territory, and in what order.

First contact and access

Getting in front of buyers, engineers and specifiers who have never heard of the business.

Opportunity development

Turning early interest into trials, samples, quotations, specifications and orders.

Market intelligence

Reporting honestly on competitors, pricing, expectations and product gaps โ€” the information that shapes the wider strategy.

Pipeline discipline

Maintaining a pipeline that a head office in another country can actually interpret.

Handover and continuity

Passing accounts to account management or distribution cleanly once they are established.

What the wrong appointment costs

The salary is rarely the largest number. The expensive part is the commercial time a market-entry programme loses while an appointment that was never going to work runs its course.

  • Risk 1

A year of low activity that is only visible once the pipeline is examined properly.

  • Risk 2

The market judged unattractive on the evidence of one unsuited appointment.

  • Risk 3

Damage to early relationships that then need re-opening by somebody else.

  • Risk 4

Poor market intelligence flowing back, which distorts every subsequent decision.

How a Business Development Manager search is run

  1. 01

    Commercial briefing

The market, the route to market, the customers, the products, the realistic first-two-year objectives and the internal support the person will have.

  2. 02

    Role definition

A role built around the commercial task: accountabilities, territory, targets, reporting line, tools and the profile that can genuinely deliver it.

  3. 03

    Search and approach

Targeted identification within the relevant sectors and territory, approached directly and discreetly on the strength of the commercial opportunity.

  4. 04

    Commercial assessment

Structured assessment against the market plan โ€” how the candidate would actually open the territory, and whether their evidence supports it.

  5. 05

    Shortlist and interview support

A shortlist with honest commentary, plus help running interviews that test commercial capability rather than interview technique.

  6. 06

    Appointment and first-year structure

Support with offer, onboarding and the commercial plan the new appointment works to from day one.

What we need to understand before starting

  • The market being entered or developed, and how far the entry has already progressed.

  • The intended route to market: direct, distribution, agents, specification-led or a combination.

  • The products, their technical complexity and who has to be convinced to buy them.

  • What the role must achieve commercially in its first year and its first three years.

  • The internal support available: marketing, technical, logistics, pricing authority and leadership time.

  • The realistic package, including how it compares with the local market for that role.

  • Language requirements, travel expectations and where the person will be based.

  • Whether a permanent appointment is genuinely the right first commitment.

Common questions

  • By the evidence they volunteer. Genuine business developers talk about accounts they opened, how long it took and what they did when nothing was happening. Account managers talk about relationships they inherited and grew. Both are valuable; only one will enjoy an empty territory.

  • Often, yes. It is a lower commitment than a Country Manager, produces real market evidence quickly and gives the business a basis for deciding whether permanent leadership is justified.

  • Yes โ€” manufacturing, engineering, construction, building products and specialist technical B2B are the sectors this consultancy works in, and searches are defined around the buying chain of the sector rather than a generic sales profile.

  • That is a legitimate option and sometimes the better one. Business development and project generation can be carried out on your behalf while the market is proved, and a hire made later on real evidence.
